A bank's leadership academy

Two days inside a leadership track. The cohort averaged 14% on the assessment before the session and 95% after — every single person improved, and every single person said they would recommend it.

Where they were

The bank runs a Leadership and Management Learning Track through its own academy, with a permanent classroom and its own facilitators. Shift was one intervention inside that track, run for a cohort of sixteen drawn from across the bank rather than from one function.

What they needed to shift

The track's brief for this intervention, as recorded in the programme report, was to get managers acting on change rather than waiting for it to be explained to them: anticipating it, building urgency against comfort and habit, and working through other people's resistance rather than around it.

How the session ran

    Two training days, the longest of the three sessions on this site. The extra day goes almost entirely into debrief and application rather than into more rounds.

    Sixteen attendees in the bank's own academy classroom, instructor-led, with a single facilitator throughout.

  3. 03

    A written assessment before the game and the same assessment after the debrief. Fifteen of the sixteen sat both.

  4. 04

    Participants completed an evaluation covering the session and the facilitator separately, including whether they would recommend it to a colleague.

What changed

  • 14% → 95%

    Average assessment score across the fifteen people who sat both tests, before and after. A gain of 82 percentage points, the largest of the three sessions recorded here.

  • 15 of 15

    improved their score. Not one person came out level or lower, which is unusual — in most cohorts two or three arrive already scoring well.

  • 9 of 15

    scored full marks afterwards. Every one of the fifteen had been below 50% at the start.

  • 100%

    of participants said they would recommend the session to a colleague. Nobody offered a suggestion for improvement.

Where these numbers come from

Figures come from the academy's own pre- and post-session assessments and its participant evaluation forms. Averages use only the people who sat both tests, so the before and after describe the same group. This is reaction and learning — the first two evaluation levels. No behavioural or business measurement was commissioned for this cohort, and none is claimed here.
